Don't force people to lie or present the face they know you want to see.
Give them the permission to "sing their truth."
Tell them to tell you the thing they are the best in the world at, and where it comes from.
Also give them amnesty for their deep secret.
"There's a deep secret, a thing you're holding onto that could derail this interview. Hiding it now doesn't do any good for either of us, because it will come out, maybe a week from now, maybe a year from now, and it will feel like betrayal. So tell me it now, so we can name it, decide if it disqualifies, and move on."
When someone shows you their scars, and you don't run away, it builds trust.
In many cases, it's not actually disqualifying, but having it on the table establishes trust.
